Feedback that Actually Lands
Feedback is one of the most powerful tools we have for building trust and improving how we work together. It has the greatest impact when it is delivered well. This month, we are focusing on giving feedback that actually lands.
There are two important kinds of feedback:
1. Motivational feedback recognizes specific, work-related behaviors that deserve recognition. It tells a colleague: keep doing this.
2. Constructive feedback addresses specific, work-related behaviors that need improvement. It tells a colleague: here is an opportunity to grow.
Both types matter. A team that only corrects, or only praises, misses the chance to reinforce what is working and course-correct what is not.
The Situation-Behavior-Impact, or SBI, model keeps feedback specific and observable:
Situation — the moment or context
Behavior — the observable action, not your interpretation of it
Impact — the effect it had
For motivational feedback, use SBI:
“In yesterday’s meeting, you paused and asked what others were seeing before the group moved on. I thought that was really helpful because it made it easier for people with different perspectives to contribute.”
For constructive feedback, use SBI+: Situation, Behavior, Impact, plus a clear request for the future behavior you would like to see and the impact you hope it will have.
“In yesterday’s meeting, you moved from your analysis to recommendations without pausing to hear what others were seeing. Next time, could you invite others’ perspectives before the group moves on? I think that could help us surface concerns earlier.”
Before your next feedback conversation, jot down the Situation, Behavior, and Impact. For constructive feedback, add the “plus”: one sentence describing the future behavior you are requesting and the impact you hope it will have.
The extra step takes seconds and turns feedback from an indictment of the past into a roadmap for what comes next.
